The purpose of this study was to investigate factors affecting work performance
among systems librarians in Korean academic libraries. The factors were divided
in three categories: job characteristics, organizational characteristics, and
individual characteristics. The work performance factor was measured as work
effectiveness and personal outcomes consisting of job satisfaction, internal
work motivation, and personal growth satisfaction.
The population for the study was 107 systems librarians
in academic libraries. A questionnaire was sent to each systems librarian via
e-mail and the return rate was eighty two percent. Data were analyzed using
the SPSS for windows. Multiple regression analyses were performed on three sets
of variables related to the hypotheses of the study.
The findings indicate that work effectiveness
is influenced by job characteristics (autonomy and skill variety), organizational
characteristics (capability of automation systems), and individual characteristics
(systems librarian experience) in that order of importance. Job satisfaction
is influenced by job characteristics (autonomy), organizational characteristics
(job security) and individual characteristics (growth need strength) in that
order of importance. Internal work motivation is influenced by Job characteristics
(autonomy, task significance, and feedback from supervision), organizational
characteristics (job security), and individual characteristics (knowledge) in
that order of importance. Individual growth satisfaction is influenced by organizational
characteristics (job security, capability of automation systems, and coworkers),
job characteristics (autonomy), and individual characteristics (knowledge and
growth need strength) in that order of importance.
The result of this study identified the following
factors: job characteristics, organizational characteristics, and individual
characteristics. Job characteristics which affect work performance among systems
librarians in academic library are autonomy, task significance, skill variety,
and feedback from supervision in that order of importance. Organizational characteristics
which affect work performance are job security, capability of automation systems,
coworkers in that order of importance. Individual characteristics which affect
work performance are growth need strength, knowledge, and systems librarian
experience in that order of importance.
